Through dedication and hard work, if it wasn't hard work then everyone who ever created a channel would have them.
Constantly talk about your viewers/subscribers in your videos. Interact with them and show your appreciation to them. Even by replying to all your comments will make them wanna stay and watch. And also upload schedule, stick to it at all times.

Starting off can definitely be hard. Try to aim for views rather than subscribers initially. If you focus too much on how many subscribers you have it can be disheartening when you lose some which all channels will have. Views on the other hand are permanent and will continue to go up. As you get more views subscribers will eventually follow 
My staying motivated and loving what you do. Being consistent and dedicated is what grows a channel
